Make Skillgym the Backbone of an Effective L&D Strategy

How a practice platform integrates into an L&D strategy: modular features, program metrics mapped on your KPIs, and the many ways organizations use it.

Being an L&D professional today means embarking on one of the most exciting and complex journeys in an organization. Making a real difference in human capital development requires behavioral acumen, the ability to connect with people and a clear focus on the final objective. Like sailors with a map and a compass, L&D leaders need a strategy and a set of indicators to guide their people towards true and sustainable behavioral change.

In my conversations with people development professionals across Asia, the Middle East, Europe and the Americas, I have found deep passion and a shared frustration: new theories, approaches and tools arrive constantly, and most are hard to make actionable and integrated. As a business designer at Skillgym, I believe ease and flexibility of integration must be key characteristics of our method and platform. This article describes how.

A strong concept, built to connect

From the start, we designed Skillgym as a soft-skills development system with a strong concept and enough flexibility not to become an island in the wider world of human capital development, methodologically or technologically. The method rests on established learning theories, andragogy, experiential learning, functional context, flow and gamification among them. The platform is modular: features can be activated according to specific L&D needs, and the metrics it produces can be prioritized and mapped on the organization's own KPIs.

Program metrics that fit your KPIs

A practice program produces two clusters of metrics. Result metrics describe how people are improving: quality of the strategy, self-awareness, self-efficacy and learning agility. Discipline metrics describe how they are practicing: reliability, focus, effort and balance. Read together, they explain not only what is happening but why.

An L&D manager at a bank adopted Skillgym to support about a hundred new-in-role managers practicing critical conversations, giving feedback and delegating among them, as part of onboarding. Program data from the first six months showed that most managers struggled to stick to the schedule, and that sessions clustered very early in the morning, late at night or at weekends rather than at the times the program had set. The conclusion was that time management was a real issue in this population. She kept the practice program running as continuous support and refined her strategy with a specific intervention on that deficit. The practice did not only develop skills; it produced the evidence that shaped the rest of the strategy.

Because metrics are produced continuously, L&D can find meaningful points of attention for a group, analyze their impact on behaviors and effectiveness, and refine the strategy and the learning paths accordingly. One precision matters here: what L&D reads is program-level evidence, trends and aggregates. Each learner's detailed conversation analysis is theirs, in their private space.

A method for flexible contexts

Another design principle was the ability to serve different contexts, self-paced and tutor-led alike. The behavioral evidence a session produces can empower learners directly in their self-learning journey, or serve tutors, trainers, coaches and mentors as material to discuss with them. Organizations integrate Skillgym into their L&D strategies in many ways:

  • as self-paced continuous support for practicing critical conversations;
  • as the backbone of tutor-led paths such as executive coaching, generating evidence for the face-to-face sessions;
  • as a leadership development tool combined with on-demand remote support from a mentor or coach;
  • as an adaptive learning platform where L&D sets dedicated programs to address specific behavioral needs in a population;
  • as learning-by-doing practice between classroom interventions and follow-ups, to measure and sustain the behavioral change that knowledge transfer alone rarely achieves;
  • as the practice layer of onboarding for new managers and new salespeople.

Competencies: native and yours

The result metrics are computed from the trainee's ability to express observable behaviors effectively in response to the character, in what they say. Those behaviors are natively grouped into competencies, and they can be reshuffled and remapped to align with an organization's proprietary competency model. Our clients value a yardstick that is homogeneous across the whole population, applied with the same criteria to everyone and over time, reaching geographically dispersed people through the same online environment, and keeping the effectiveness of practice-based evaluation with none of its scalability limits. The point of the measurement is development: it shows learners and L&D where the model is lived and where it is not, and it never automates a decision about anyone.

Technologically ready

New L&D approaches have to be immediately actionable and integrable to be used.
